He gets unhappy. If morale is turned off, he can't get unhappy.
Maybe he'll send you an e-mail asking to be traded saying he's not a role player, but since morale is turned off, I don't see why it would affect his performance.
Even with personality and morale turned on, the impact of promising a role to a player and then not following through is minimal if the team is winning.
