I believe they need high work ethic and high leadership to become captains. But they can also become fan favorites which blocks them from captain. I forget about sparkplug. But those 3 are pretty close and you can only get 1 label at a time. Sometimes it changes too. Its pretty weird mechanic.
If you are playing full universe it's actually pretty easy to always get a backup catcher as a captain or some utility infielder.
even if you aren't full universe. You can certainly pickup 1 up in the Rule 5 draft most years. As long as the backup catcher can catch and is a captain take him. Doesn't matter if he can't hit a lick he will play 25-30 games max. Your real backup catcher for your starter keep in AAA in case of injury.
