I'm not sure Hernandez is your problem. If he has a very low leadership rating, then he is probably not influential enough to cause fighting and friction, at least among factions. He's probably a loner with an attitude problem, and since no one follows him, he should be easy to squash.
I think what you need to look for is a veteran leader who is a disruptive force on the team and potentially dump him, but you also need a manager in the clubhouse with a long track record and who can control these situations. Maybe not a total hard-ass disciplinarian, if that can add fuel to the fire in a game like this, but someone with a strong personality who is comfortable handling veterans, perhaps even more so than younger players.
