You can change anything mid season but I'd advise not to, better changing during the off season. Best way to balance is change the fan loyalty, interest and market size to be the same. You could actually go as far as cloning the players so they'd be the same on each team but no idea what results you'd get from that, if I was you I'd either have you and your friends draft the players or why not pick your teams then let the AI draft them for you.
I personally enjoy the drafts the most and with some close friends be even better, if you live close by make a night of it at one of your houses. This is one thing I'd love to do but living in England were baseball fans are rare let alone OOTP fans it's just a pipe dream, but stateside were you may have friends living near you I'd do it in a heartbeat. In fact you could make a day of it, OOTP draft and watch a ballgame on the TV at someones house.
