In my limited experience with OOTP, I suggest you don't credit too much of a player's morale to his expectations, especially in the minors. In reality, while a lot of those kids probably have lofty dreams, they understand it's a long-shot. They have to play their tails off to get promoted and hope to someday be in the big-leagues.
Expectations are for high draft picks (who think they should be moving up faster, already in the big-leagues, playing more often, etc.) and those who are already stars. Those guys think they should be in the starting rotation, or the closer, or starting in the field somewhere, or even demand "middle of the order."
For minor-leaguers, if they're getting to play a little and doing all right when they do get in, they'll probably be fairly happy, provided the team doesn't stink. My whole team at Wilmington in the Carolina League is furious right now because their record is awful. And some of them are angry at themselves because they aren't playing well.
I just went through my entire minor-league system and the only guys I have who are playing for a winning team, yet angry, are clearly either mad at their own performance or (typically) upset that they got demoted.
